These issues are mainly defined through our empirical case examples we have linked to the theoretical review.

Manufacturing industry needs to offer new perceptions of production work – and redeem the made promises. Introducing knowledge work tools to shop-floor production workers can have several motivations, such as improving employee productivity and improving competence management through increasing learning and collaboration at work, empowering employees, and increasing employee satisfaction. However, many changes in the work environment call for fundamental changes in attitudes and management of production work, which makes it challenging to identify those tools and mechanisms that allow matching the worker needs and firm-level competence management. Therefore, the aim of this study is to address the changes in working environments, and see how implementing knowledge work tools ...

In prevailing theories of organizational learning, exploitation and exploration are assumed to be very distinct activities, and thus it is not possible for an organization to enhance both at the same time. This paper represents that communities of practice can be seen to be those who take care of the exploration while the organization‟s main function could be the exploitation. As one contribution of this study is that I substantiate the importance of communities of practice perspective in the field of knowledge management and organizational learning. This study represents how, in practice, members of a community change their practice or innovate.

To avoid such harmful outcomes, competence management is called for, and in this, the human resources (HR) function takes a key role. Among other things, it can provide basis for emergence and utilization of communities of practice (CoPs) that build on common interests and effectively cross organizational boundaries. These features of CoPs allow them to carry competences and ease knowledge transfer and to break down the harmful isolation. Quite paradoxically, the challenge is that CoPs can also form within silos, thereby strengthening isolation, and HR as a utility department can itself be particularly prone to the silo effects. Examination of boundaries and silos through an original study conducted in a Finnish energy sector company suggests that HR managers need competence...
