Cognitive complexity and selected aspects of leaders' self-reported cognitions

The purpose of this study was to assess the relationship between leaders/managers' level of cognitive complexity and (a) their cognitive processing during decision making about hypothetical leadership situations and (b) their self-reported leadership style, flexibility, and effectiveness. Sixty MBA students, 33 men and 27 women, comprised the sample. Participants were administered the Paragraph Completion Method (Hunt, Butler,Noy, & Rosser, 1978) and divided via a median split into two groups: low conceptual level and high conceptual level. Participants were then administered two leadership behavior inventories: Leadership Complexity Assessment (LCA), created by the researcher, and Leader Behavior Analysis II (LBA; Blanchard, Hambelton, Forsyth, & Zigarmi, 1985). Cognitive diversity among upper-echelon executives: implications for strategic decision processes

Diversity among executives is widely assumed to influence a firm's strategic decision processes, but empirical research on this linkage has been virtually nonexistent. To partially fill the void, we drew upon three separate studies to examine the impact of executive diversity on comprehensiveness of strategic decision-making and extensiveness of strategic planning. Contrary to common assumptions of researchers and executives, our results suggest that executive diversity inhibits rather than promotes comprehensive examinations of current opportunities and threats, and inhibits rather than promotes extensive long-range planning. In light of the cumulative research showing that firm performance is related to both comprehensiveness and extensiveness, our results provide evidence for an indirect connection between executive diversity and firm performance.
Leaders' Cogntive and Behavioral Complexity: The Keystones of Strategic Leadership
The main question of this study is, are more cognitively complex Hong Kong school leaders (principals, vice-principals, and senior masters) more behaviorally complex than less cognitively complex leaders? To get answers to our question we used a quantitative non-experimental design to assess school leaders’ cognitive and behavioral complexity and then examined moderators that influenced the relationship. The thinking skills found in The Strategic Thinking Questionnaire (STQ) where grouped into the cognitive complexity scale. The leader influence actions found in The Strategic Leader Questionnaire (SLQ) were grouped into the behavioral complexity scale and their relationship was analyzed. School type, leader role position, educational level, age, and gender were employed as moderators. The cognitive and behavioral complexity data was collected from 356 Hong Kong school leaders. The data were analyzed through descriptive and multivariate analyses. The first major finding was that cognitive complexity is moderated by the position held, age, and education level of the leader. School principals displayed greater cognitive complexity than vice principals or senior masters. Older school leaders, and those with advance academic degrees were more cognitively complex. The second major finding is that while behavioral complexity is also influenced by position the leader holds, it is not associated with higher academic degrees. Finally, we also found that more highly cognitively complex leaders were prone to be more behaviorally complex. We concluded that cognitive complexity can be influenced by education while behavioral complexity may be more associated with experience on the job; even though higher levels of cognitive complexity do related to higher levels of behavioral complexity. This research makes a significant contribution to the literature on cognition and behavior. This study has both theoretical and practical significance. On the theoretical side, notions of leader cognition and behavior have traveled on mostly parallel paths empirically. This study joints them to test a commonly held believe that in today’s turbulent environment leaders who are cognitively and behaviorally complex will be more effective school leaders. On the practical side, the study produces implications for the selection and succession of school leaders as well as for the need for advanced cognitive and behavioral training and university academic programs.

Developing behavioural complexity among global leaders: an international, cross-continental study

Research evidence exists which indicates that the degree to which managers can develop behavioural complexity is linked to more effective leadership and higher firm performance. Behavioural complexity relates to the capacity for managers or leaders to engage in a wide repertoire of behaviours which will enable them to both maintain continuity and lead change. This paper sets out to explore differences in behavioural complexity among managers across different international contexts and across genders.
Managerial cognitive capabilities and the microfoundations of dynamic capabilities
The microfoundations of dynamic capabilities have assumed greater importance in the search for factors that facilitate strategic change. Here we focus on microfoundations at the level of the individual manager. We introduce the concept of 'managerial cognitive capability', which highlights the fact that capabilities involve the capacity to perform not only physical but also mental activities. We identify specific types of cognitive capabilities that are likely to underpin dynamic managerial capabilities for sensing, seizing, and reconfiguring, and explain their potential impact on strategic change of organizations. In addition, we discuss how heterogeneity of these cognitive capabilities may produce heterogeneity of dynamic managerial capabilities among top executives, which may contribute to differential performance of organizations under conditions of change. Finally, we propose possible directions for future research.
