An Analysis of Mentoring’s Effect on Career Development

The past decade has seen a renewed importance in the impact of mentoring on employee’s career development. The scope and analysis of this paper is to investigate through a case study the effect of mentor’s methods, role, features and functions that contribute to employees’ career development with non-dependent work relation. The research part of this paper includes a special questionnaire which is based on CAS model. Obtaining data were derived from questionnaires and administered online to 164 employees in the company. For the purpose of the study, descriptive data analysis and One-way ANOVA command were applied to extract useful information and test the hypotheses using the SPSS software. The empirical examination revealed the perceived usefulness of mentoring on employee’s career development. "Mentoring Up": Learning to Manage Your Mentoring Relationships
In the Academy and beyond, mentoring and networking relationships play a key role in career satisfaction, productivity, and advancement. This is especially true for those in early stages of their academic and professional careers, e.g. graduate students, postdoctoral fellows and junior faculty members. Mentors not only provide critical feedback on a mentee’s scholarship and research, but can also pave the way for young scholars to gain entry into established disciplinary communities. Though mentoring relationships can provide great benefits like these to young scholars, if not managed well, they can also pose significant challenges. Unfortunately, many young mentees make the mistake of treating their mentoring relationships passively, rather than pro-actively managing them to yield the greatest benefit. In this chapter, we will advance the concept of “mentoring up”: a process by which mentees learn to pro-actively manage their mentoring relationships. We will draw upon our research and scholarship in mentoring, career coaching and professional skill development, as well as our extensive experience working closely with those in early stages of academic and professional careers. The concept of “mentoring up” is adapted from the business literature where Gabarro and Kotter introduced “managing up” in their classic paper in the Harvard Business Review in 1980. Though the original concept has been associated with manipulation, false flattery, or political maneuvering, we will focus on “mentoring up” as the ability of mentees to effectively engage in and promote the ongoing two-way conversation that is the hallmark of healthy mentor-mentee relationships. We will compare and contrast the concepts of “managing up” and “mentoring up” as we define the skills needed to pro-actively manage mentoring relationships. Although much of our experiences and scholarship have focused upon the STEMM (science, technology, engineering, math and medicine) fields, we postulate that these skills are relevant and can be easily adapted for other fields and for multiple career stages. Our methods for teaching the core skills needed for mentoring up draw on a recently developed workshop model designed to teach these skills to mentors. This workshop model, recently demonstrated to be effective in a national randomized controlled trial, can be equally effective for teaching the skills to mentees. Additionally, based on our work with underrepresented minority groups, we will explore some of the unique challenges faced by these mentees in their mentoring relationships and offer strategies to support their professional development. In this chapter, the authors will present teachable skills and strategies that will empower mentees to pro-actively manage their mentoring relationships, so that they themselves will ultimately transform into effective mentors for future generations. These skills are particularly relevant today, when many students are seeking careers in a rapidly evolving landscape of employment and their mentoring needs are growing and changing. Furthermore, taking advantage of mentoring relationships is only one aspect of managing your career, and so we will contextualize these skills within the broader framework of overall career management and professional development.
Mentoring Relationships as Social Capital in the Career Advanceme

This study examined the underrepresentation of women in leadership roles, specifically on the underrepresentation of Latina women holding leadership administrative positions in education. Using social capital as the theoretical framework, this study explored the role of mentoring relationships in the career advancement and promotions of Latina women. A narrative research design was selected to collect participants’ stories about their career advancement into school leadership positions. The narratives were collected through semi-structured face-to-face interviews. A total of 20 Latina school administrators were interviewed for 45 to 60 minutes. Upon completion of the interviews, the data was analyzed using narrative analysis. This study showed that mentoring relationships are essential to the career advancement of Latina school administrators. Current literature shows that Latina women have traditionally found mentors outside of their professional environments. Typically, these mentors include their mothers or other close family members (Méndez-Morse, 2004). However, all the women in this research study stated that they had formal or informal professional mentoring relationships. Participants reported stronger mentoring relationships with informal mentors. Most of the informal mentoring relationships were established through close work with their immediate supervisors. This study suggests that having informal mentors facilitated Latina women’s aspirations to become school leaders. In addition, the findings of this study suggest mentors were essential for Latina women's attainment of leadership positions and therefore, counteract the pattern of underrepresentation of Latinas in such roles in New Jersey schools.
Mentoring process: an assessment of career, psychosocial functions and mentor role model

This work has focused on studying the relationships between mentor and mentee, as well as exploring the mentoring process as a current organizational demand and the perspectives of these actors regarding mentoring functions. So, a unique case study was developed, using as a model a large multinational company in the housewares sector that has an official mentoring program for young talent. Two research instruments were applied, which addressed the expectations of the mentees and the assumptions of the mentors regarding career functions, psychosocial functions, mentor role models and confidence present in the relationship, and then a statistic treatment was performed using the SPSS software. It was observed that although the expectations of program mentors and mentees are not entirely compatible, no program dysfunction was observed. There are no different expectations clearly evidenced among peers, but differentiation in levels. It is suggested a new look at how to accompany and train the participants in the mentoring process, or even to define the pairs in order to avoid possible disagreements that may cause frustrations. An Investigation of the Determinants of Successful Assigned Mentoring Relationships

This study examined the influence of protege characteristics, gender composition of the mentoring relationship, the quality of the relationship, and the amount of time the protege spent with the mentor on career and psychosocial benefits gained by the protege. Proteges were assigned to mentors as pan of a development program designed to facilitate personal and career development of educators. An instrument designed to assess the extent to which mentors provide career and psychosocial outcomes to proteges was developed. Protege gender, job involvement, and career planning activity was related to attainment of psychosocial outcomes. Implications and future directions for research regarding mentoring are discussed.

The study of mentoring has generally been conducted within disciplinary silos with a specific type of mentoring relationship as a focus. The purpose of this article is to quantitatively review the three major areas of mentoring research (youth, academic, workplace) to determine the overall effect size associated with mentoring outcomes for protégés. We also explored whether the relationship between mentoring and protégé outcomes varied by the type of mentoring relationship (youth, academic, workplace). Results demonstrate that mentoring is associated with a wide range of favorable behavioral, attitudinal, health-related, relational, motivational, and career outcomes, although the effect size is generally small. Some differences were also found across type of mentoring. Generally, larger effect sizes were detected for academic and workplace mentoring compared to youth mentoring. Implications for future research, theory, and applied practice are provided. Across areas of research, scholars agree that mentoring can be associated with a wide range of positive outcomes for protégés. Mentoring has been discussed as a strategy for positive youth development and as a deterrent of risky youth behavior (DuBois & Karcher, 2005), as a way to improve the academic adjustment, retention, and success of college students (Johnson, in press), and as a means to facilitate career development among employees (Kram, 1985). Despite the widespread study of mentoring and its prevalence in community, academic and organizational contexts, research has progressed within its own disciplinary silos. As a consequence, there is little cross-disciplinary communication among mentoring scholars. Perceptions of Mentoring Relationships
The influence of mentor-protégé relationship structure and experience factors on perceptions of mentoring were examined for a sample of mentors and also for a sample of protégés from the same work environment. Experience with mentor-protégé relationships (number of mentors/protégés and relationship length) and the relationship structure (formally arranged vs informally developed and subordinate vs non-subordinate protégé) significantly affected reports of the amount of psychosocial support, career guidance, role modeling, and communication that occurred in the mentoring relationships in which the protégés and mentors engaged. 1997 Academic Press Much research has investigated the outcomes of mentor-protégé relationships.
